Perceived Overqualification and Supportive Voice: Understanding the Relative Deprivation and Group Dynamics
Abstract
Drawing on relative deprivation and psychological contract theory, this study explored the relationship between perceived overqualification (POQ) and supportive voice. It further examined the mediating role of relative deprivation and perceived group overqualification, as boundary conditions affecting the relationship between POQ and relative deprivation behavior. Data were gathered from 204 employees and 32 of their supervisors, nested within 32 workgroups in the civil aviation sector in Türkiye. Hierarchical linear modeling results demonstrate that POQ positively affects both supportive voice behavior and relative deprivation. However, the findings did not support the hypothesized mediating effect of relative deprivation and the moderating role of perceived group overqualification. These insights provide recommendations for managers on effectively managing overqualified employees.
