Abstract
Örgütsel stres kaynakları ve buna bağlı olarak çalışanların yaşamış olduğu iş doyumsuzluğu örgütlerin önemli sorunlar yaşamasına sebep olmaktadır. Tezin amacı, örgütsel stres kaynakları ile iş doyumu arasında anlamlı bir ilişki olup olmadığını incelemek ve bu ilişkinin düzeyini belirlemektir. Araştırmanın amacı doğrultusunda, Hilti İnşaat Malzemeleri A.Ş. çalışanları üzerinde bir uygulama yapılmıştır. Araştırmanın çalışma grubunu 200 Hilti satış departmanı çalışanı oluşturmaktadır. Araştırma verileri anket yöntemi ile elde edilmiştir. Bireylere kişisel bilgi formu, örgütsel stres ve iş doyumu olmak üzere üç bölümden oluşan bir anket formu uygulanmıştır. Verilerin analizinde SPSS 24.0 programı kullanılmıştır. Çalışanlara ait demografik özelliklerin farklılık gösterip göstermediği Mann Whitney-U Testi ve Kruskal Wallis-H Testi ile analiz edilmiş ve anlamlılık düzeyi 0,05 olarak belirlenmiştir. Hipotezlerin test edilmesinde Spearman Korelasyon analizi kullanılmıştır. Örgütsel stres ile iş doyumu arasındaki ilişkide, korelasyon analizi sonucuna göre; r=-0,571 ve anlamlılık düzeyi p=0,000 olarak elde edilmiştir. 0,05 anlamlılık düzeyinde ters yönlü ve orta düzeye yakın bir ilişki saptanmıştır. Demografik bilgiler ile örgütsel stres ve iş doyumu arasında da anlamlı ilişki tespit edilmiştir. Ayrıca alt boyutlarda inceleme yapıldığında; örgütsel politikalar ve ücretten kaynaklanan stres ile iş doyumunun ücret ve iş güvencesi boyutu arasında; örgütsel yapıdan kaynaklanan stres ile iş doyumunun yönetim ve terfi boyutu arasında; şirket içinde çalışanlar arasındaki ilişkilerden kaynaklanan stres ile iş doyumunun çalışma arkadaşları boyutu arasında; yapılan işin özelliklerinden kaynaklanan stres ile iş doyumunun işin niteliği boyutu arasında; fiziksel şartlardan kaynaklanan stres ile iş doyumunun çalışma koşulları boyutu arasında da ters yönlü ve anlamlı ilişki saptanmıştır.Sonuç olarak, çalışanların örgütsel stres düzeyleri arttıkça, iş doyum düzeylerinde azalma olduğu sonucuna ulaşılmıştır.
The sources of organizational stress and job dissatisfaction that the employees experience according to organizational stress could lead to serious problems for business organizations. This thesis was written to investigate whether there is significant relationship between organizational stress sources and job satisfaction, and to determine the level of this relationship. For the purpose of the research, a survey was made on the employees of Hilti Construction Materials Inc. The study group is composed of 200 Hilti employees. The data of the research was obtained by a questionnaire method. A personal questionnaire consisting of three parts such as personal information , organizational stress and job satisfaction parts, were applied to each individual. The data of the study was analyzed by SPSS 24.0 program. Whether the demographic characteristics of employees differentiates between each other was analyzed by using Mann Whitney U and Kruskall Wallis-H tests and significance level was set at 0,05. To test the hypothesis, Spearman correlation analysis was employed. A significant and a negative relationship between organizational stress and job satisfaction is determined (r=-0,571, p<0.05). Significant relationship between demographic information and organizational stress and job satisfaction is determined as well. When sub-dimensions are examined; also an inverse and significant relationship is determined, between the stress caused by organizational politics and the wage and job security dimensions of job satisfaction, between the stress caused by organizational structure and the management and promotion dimensions of job satisfaction, between the stress arising from relationships among employees in the company and the colleagues dimension of job satisfaction; between the stress caused by the characteristics of the work done and the and the quality of the job dimension of job satisfaction ; between the stress caused by physical conditions and the working conditions dimension of job satisfaction.In conclusion, as organizational stress increases, decreasing levels job satisfaction is determined.
